The manufacturing industry is facing intense competition driven by globalization and rapid technological acceleration, requiring companies to build sustainable and hard-to-imitate competitive advantages. In this context, human capital plays a strategic role as a determinant of operational success, with employee performance serving as a key driver of organizational achievement. This study applies an explanatory research design using Partial Least Squares Structural Equation Modeling (PLS-SEM) with a sample of 170 employees at PT. Indostar Building Material in Malang. The findings demonstrate that organizational culture and organizational commitment both have direct positive effects on employee performance and on organizational citizenship behavior (OCB). Furthermore, OCB significantly enhances employee performance and mediates the relationships between organizational culture, organizational commitment, and performance, confirming its pivotal role in achieving organizational effectiveness.
